What happened
Providence, a $29.5 billion health system with roughly 119,000 caregivers, redesigned its internal hiring process around RITA, an AI-powered digital worker built with IBM watsonx Orchestrate. The system was deployed in August 2025, according to SHRM.
RITA coordinates work across Providence’s existing systems, including requisition creation, approvals, job notifications, status updates, and transfer steps. Hiring leaders still review the assembled information; the AI handles much of the administrative coordination around it.
Providence reports that the approach:
- Removed 90% of the administrative burden associated with internal hiring
- Improved requisition accuracy by more than 70%
- Reduced internal-transfer cost per hire by 60%
- Helped employees start new roles an average of 12 days sooner
- Increased internal transfers from roughly 15%–23% of hiring activity historically to more than 35% within a year
The organization first studied the caregiver journey with focus groups, then redesigned the end-to-end mobility process rather than automating one isolated task. IBM separately reports more than 75,000 hours saved to date and a 5/5 median user rating. The specific implementation is described as supporting redeployment and career mobility, not eliminating caregiver or HR roles.
Why it matters
The useful lesson is not simply that Providence automated paperwork. It removed friction from a process that already had qualified employees on one side and open roles on the other. When internal transfers require employees to leave, reapply, or navigate disconnected systems, the business can lose people it was capable of keeping.
For a smaller company, the economics may look different, but the pattern is transferable: start with the employee or customer outcome, map the full cross-system workflow, and automate coordination where delays and errors accumulate. Keep managers responsible for judgment, and measure outcomes such as internal mobility, retention, time to productivity, and cost per move—not just hours saved.
There is also a risk check. Providence’s scale and existing technology environment may make this deployment difficult to copy directly. The practical opportunity for a smaller business may be a narrower workflow: internal applications, approvals, onboarding handoffs, or status communication. AI earns its keep when it removes a recurring barrier without removing accountability.
